At most agencies and production houses around the Media Park there is no sales department. There is a creative director who pitches and a producer who delivers, and the question of who finds the next client belongs to nobody. So restructuring here starts with a choice that is obvious elsewhere: does finding new clients become a role or a rhythm? A full-time hunter in a team of ten is often the wrong move; more often you split something else — who keeps the relationship after delivery, and who finds the next one. Then there is seasonal pressure. The process has to survive a production period when nobody is available, so the stages get definitions that still hold when nothing happens for two months. In selection, culture is the deciding factor: a seller who promises what cannot be made will be gone within a quarter. The role profile therefore states what someone is allowed to commit to.
No list of offices — just honesty: we work remote-first and come on-site where it truly matters, by plane if that is what it takes. Travel costs are charged on.
Our approach
Each commission from last year gets one question: where did this one come from. That usually shows in a single afternoon how narrow the intake is. We then design stages with a definition and an exit criterion, and assign explicitly who owns which step inside and outside the production season. If there is a gap in the team, we write the role profile and test candidates on a real conversation.

Do we need to hire a salesperson, or can this sit inside the team?
It depends on where it stalls. If enough conversations happen but they die after the pitch, hiring solves nothing and the issue is qualification and follow-up. If intake is the problem, the answer is still not automatically a full-time hunter: in a small creative team it often works better to give one person a fixed block each week and build the process around it. We decide that from the diagnosis, not up front.

By building the season in rather than fighting it. We agree which steps continue during a production and which deliberately pause, and set a return moment in the CRM for the paused ones. That way you do not emerge to find a pipeline that aged two months while nobody touched it, but a list that surfaces itself in the first quiet week.
