Sales (Re)structuring & Selection in Venlo
Why here
In Venlo a sales department effectively serves two markets with different rules, and that is rarely visible in its structure. The result: the same stages, the same weekly numbers and the same pressure applied to a German track that simply has a longer run-up, so reps quietly let it slide in favour of a Dutch deal that scores sooner. So we build separate stages and exit criteria per market, with a qualification step that asks for documentation earlier on the German side. Then staffing: whoever runs Germany has to speak business-level German, and we test that in the conversation itself rather than on a line in a CV. The split often changes too — one person covering both markets tends to do one of them well, usually the one with the shorter route to a signature.
No list of offices — just honesty: we work remote-first and come on-site where it truly matters, by plane if that is what it takes. Travel costs are charged on.
Our approach
The numbers from last year get split by market: where does a Dutch track die and where a German one. Alongside that we listen in on calls in both languages. The process design follows from that, with its own staging and exit criteria per market. We record the design somewhere everyone can reach it. If a vacancy is open we run selection in parallel, with part of the interview held in German.
Frequently asked questions
-
Does our German market need its own team?
Often yes, but not immediately. While it is a handful of tracks, one rep can cover both markets, provided the week is divided and the targets are set per market. Once Germany structurally brings in more than he can carry alongside his Dutch portfolio, the calendar breaks down and a separate role with its own targets is the logical step.

How do you test whether a candidate really speaks business-level German?
By making them do it. Part of the interview runs in German, with a genuine buyer objection built in. Within a few minutes you hear the difference between someone who commands the language and someone with holiday German. We pay particular attention to register: form of address, structure, and whether they can discuss terms without hesitating.
